New research by CMI highlights that 20% of managers have already embraced work-cations. Yet, only 12.5% of employers have formal policies, leading to inconsistent approvals and expectations. The trend gains momentum because employees see personal benefits. A long-standing YouGov poll indicated 37% of remote-capable workers desire a work-cation within the next year, and many travel companies now feature these experiences as part of their offerings.

Leaders have a chance to formalize this demand into a consistent and trustworthy work model. Work-cations are now integral to talent discussions, with significant growth in employee interest. A recent Grant Thornton survey of 600 business leaders revealed a jump in international remote work policies from 59% in 2023 to 77% by 2025. This shift reflects changing employee expectations.

The Work In America survey notes that 92% of employees prioritize psychological well-being when picking employers. Flexibility regarding location increasingly signals trust in employees. Younger workers, aged 18 to 34, display a heightened interest, and lack of flexibility remains a top reason for job departures, as reported by 6% of employees.

Academic studies describe this as a lasting redefinition of boundaries. Work-life integration research shows work and personal activities interwoven throughout the day. The University of Birmingham’s studies reveal how technology alters time, travel, and well-being for modern workers.

For work-cations to succeed, leadership needs to frame them as structured flexible work, marked by clear criteria and consistent approvals. CMI indicates that manager support strengthens when employers establish transparent policies, spotlighting the importance of active management.

Operational clarity must align with specific roles. Criteria should include eligible roles, time limits, core work hours, and customer service standards, with approvals linked to objective conditions like project timelines.

The Acas code of practice advises on flexible work requests, offering a framework that can be applied to work-cations through timely communication and uniform criteria.

Security also requires serious attention, given laptops might travel through airports, cafes, and shared networks. Technical controls should reinforce human oversight. A secure virtual private network and managed devices, along with clear procedures for reporting lost equipment, can limit risk.

Cross-border regulations can pose challenges. The OECD’s remote work tax guidance calls for clarity, and updates to its Model Tax Convention aid employers in navigating permanent establishment issues.

Work-cations offer value when preserving the initial human intent, beneficial to mental health and balance, as noted by CMI respondents. Leaders can emphasize sustainable energy and defined availability, beginning with an autonomy-focused philosophy and reasonable expectations.

The U.S. Surgeon General’s framework for workplace mental health suggests creating cultures that nurture connection and predictability, aligning with norms such as less structured afternoons and true off-hours.

Despite the appeal of work-cations, vacations remain important. Families that blend travel, work, and caregiving show how necessary planned downtime and community engagement are.

Executives who implement effective work-cations view them as structured flexibility, guided by policy and preserved by culture. By creating clear rules, securing the work environment, and allowing genuine rest, work-cations can become a strategy to retain talent and boost management confidence.
